퇴직연금제도 도입이 조직유효성에 미치는 영향에 대한 분석

본 연구의 목적은 퇴직연금제도의 실시에 따라 본제도가 기업에 미치는 고유속성이 무엇인지 제도적, 경제적, 사회․문화적 요인에 따른 조직몰입도, 직무만족, 조직동일성에 대한 영향을 밝히는데 있다. 연구결과 첫째, 퇴직연금제도 도입 시 조직유효성 향상에 있어서는 조직몰입, 직무만족, 조직동일성 순서로 높게 나타났다. 둘째, 퇴직연금제도 도입영향요인(사회․문화적, 제도적, 경제적)들이 조직 유효성에 미치는 영향을 검증한 결과 사회․문화적 요인이 조직몰입 및 직무만족, 조직동일성에 통계적으로 유의한 정(+)의 영향을 미치는 것으로 나타났다. 따라서 퇴직연금제도의 도입은 사회․문화적 공감대 형성과 경영자 및 근로자 관점에서 모두의 이익을 줄 수 있는 긍정적인 기제로서 매우 시의성을 가지고 접근하는 것이 요망된다. The objective of this study is to investigate the unique characteristics which influence the introduction of the occupational pension plan of firms in Korea, organization devotion, job satisfaction and organization identification in accordance with the economic, social and cultural factors. The main findings are as follows. First, as for the improvement of organizational effectiveness in the occupational pension plan, organization devotion was indicated as the highest rate and followed by the order of job satisfaction and organization identification. Second, it verified the effects of social․cultural, systematic and economic factors which influenced introduction of an occupational pension plan on organization effectiveness and its result revealed that these factors had statistically meaningful positive effects on organization devotion, job satisfaction and organization identification. Therefore, the introduction of an occupational pension plan has positive matters which can be helpful in forming social and cultural chemistry and give mutual profit to both managements and workers and it is required to be approached timely.
